사회복지시설의 윤리경영이 조직몰입에 미치는 영향

초록
본 연구는 사회복지 조직구성원이 지각하는 기관의 윤리경영이 종사자의 조직 몰입에 미치는 영향과 그 과정에서 사회적 바람직성의 매개효과를 검증하여 종사자의 조직몰입을 향상시키는 방법으로 윤리경영의 필요성을 대두시키는데 그 목적이 있다. 이를 위하여 2007년부터 3년 동안 ‘윤리경영 선도 기관 육성사업’에 참여한 기관 중 설문에 응답한 38개 사회복지시설 종사자 270명의 설문지를 연구 자료로 활용하였다. 자료 분석은 빈도분석, 변수간의 차이를 알아보기 위해 T-test 및 ANOVA를, 변수간의 상관관계를 알아보기 위해 Pearson"s 상관분석을, 조사도구의 신뢰도와 타당도 확보를 위해 측정모형의 확인적 요인분석을 실시하고, 구조방정식을 활용하여 매개효과를 검증하였다. 분석 결과, 사회복지시설의 윤리경영은 사회적 바람직성과 조직몰입에 영향을 미치고, 사회적 바람직성은 윤리경영과 조직몰입 간의 관계에 있어서 매개역할을 확인하였다. 이러한 결과는 사회복지시설 종사자의 조직몰입을 향상시키는데 윤리경영 실천의 효과성을 확인한 것이다. 이를 바탕으로 사회복지시설 종사자의 조직몰입을 향상시키고, 사회복지조직의 발전을 위한 효과적인 실천방안을 논의하였다.
The purpose of the study is to provide basic materials to find out a way to improve the organizational commitment of the employees of social welfare organizations. In order to investigate the factors that have effects on the organizational commitment of the employees of a social welfare organization, the ethical management and social desirability that the employees were aware of were analyzed. Ethical management showed a positive effect both on organization commitment and social desirability. Therefore, it was analyzed that as the ethical management of a social welfare organization was implemented better, the employees perceived the better organization commitment and the stronger social desirability. Social desirability will mediate the effective relationship between ethical management and organizational commitment was supported. Consequently, it is necessary for an organization concerned to establish and manage a system to support ethical management in which a fair and systematic evaluation instrument and a process can be established.
